Psychological Contract and Adjustment of Female University Teachers at Child-bearing Age: A Study Based on the Survey of Universities in Shandong Province
Female teachers at child-bearing age in universities are facing challenges of multiple fertility in the context of the full-scale two-child policy. It is of great significance to construct a good psychological contract for them. Through factor analysis
psychological contracts between female teachers and their employers are divided into transaction type
development type and work-family balance type. Then
by calculating the difference between female teachers' expectation and their actual perception of universities’ responsibility fulfilment
their degree of satisfaction can be revealed
that the female teachers’ expectation-perception difference is highly related to their organizational commitment to the school
taking form in a linear regression relationship. However
different levels of expectation and perception can lead to different levels of organizational commitment. Thus
K-Clustering analysis depicts in detail how organizational commitment level changes among the teachers. Finally
some suggestions are put forward to maintain a benign psychological contract between universities and their female teachers at child-bearing age.
